Are you not able to configure the Synology to use LDAPS aka LDAP over SSL? You would need to use SSL certificates at both ends. If you using self-signed certs you need to make sure that all devices trust them including the Synology, this might involve also installing your own rootCA public cert as well and marking it trusted.

 

Another approach would be to setup a SSH tunnel between the Synology and the Mac Open Directory server, and to use SSH keys not passwords. There is a Linux tool called autossh for automatically starting a SSH tunnel. You have the Synology access a different port number for LDAP locally e.g. 127.0.0.1:3890 and autossh listens for traffic on the defined port, redirects it via the SSH tunnel and it emerges at the other end on the proper - in this case port 389.

I have done the above for accessing MySQL on a real Linux system. MySQL in theory can run over SSL but it has various problems with this so instead I use an SSH tunnel between the MySQL client and the MySQL server. (MySQL has or has had problems with OpenSSL created certs, see https://bugs.mysql.com/bug.php?id=64870 plus various other hassles.)
